Abstract

This study aims to examine the organizational transformation of the University of Darussalam Gontor (UNIDA), a pesantren-based higher education institution, by applying Kurt Lewin’s CATS theory. It seeks to understand how pesantren values are preserved while adapting to the global dynamics of modern universities. This research employs a qualitative approach with a case study design, focusing on UNIDA Gontor in Ponorogo, Indonesia. Data collection includes interviews, observation, and documentation, analyzed through the lens of Lewin’s three-phase model: Unfreezing, Changing, and Refreezing. The study reveals that UNIDA successfully implements a structured transformation through ideological awareness and internal readiness for change. In the Unfreezing phase, the institution opens itself to innovation while maintaining its pesantren identity. During the Changing phase, it independently introduces reforms and restructures its system. In the Refreezing phase, the new identity—as a modern, independent, and competitive pesantren university—is institutionalized and continuously reproduced through strategies, structures, and culture. This study contributes to the discourse on Islamic higher education reform by highlighting the role of autopoietic mechanisms in sustaining traditional values amid modernization. It also expands the application of Lewin’s CATS theory to Islamic educational contexts.
