The Effect of Workload on Turnover Intention with Work Motivation as a Mediating Variable: A Case Study at PT Etta Indotama Persada
Abstract
This study aims to examine the effect of workload on turnover intention, with work motivation serving as a mediating variable, at PT Etta Indotama Persada. Employee turnover intention has become a significant organizational issue because it affects workforce stability, productivity, and organizational performance. A qualitative approach was employed to gain an in-depth understanding of employees' perceptions and experiences regarding workload, work motivation, and turnover intention. Data were collected through direct observation and semi-structured, in-depth interviews. Informants were selected using purposive sampling and included the Finance Manager, Production Supervisor, Warehouse Administrator, and Production Administrator. The collected data were analyzed using descriptive qualitative analysis to identify patterns and relationships among workload, work motivation, and turnover intention. The findings reveal that excessive workload tends to reduce employees' work motivation, particularly when it is not accompanied by adequate organizational support, fair compensation, and appropriate recognition. Conversely, a supportive work environment characterized by effective communication, positive interpersonal relationships, and managerial support enhances employees' motivation and reduces their intention to leave the organization. The study further demonstrates that work motivation acts as a mediating variable in the relationship between workload and turnover intention, indicating that motivated employees are more likely to remain committed despite demanding workloads. These findings suggest that organizations should implement balanced workload management, provide equitable rewards and recognition, and foster a supportive organizational climate to strengthen employee motivation and improve retention. This study contributes to the understanding of employee retention by highlighting the mediating role of work motivation in the relationship between workload and turnover intention.
